Abstract

INDONESIA:

Perubahan dunia kerja yang semakin cepat akibat digitalisasi dan globalisasi menuntut tenaga kerja masa kini, khususnya Generasi Z, untuk memiliki kompetensi yang relevan sekaligus kemampuan beradaptasi yang kuat. Tekanan mental, ketidakpastian karier, dan tuntutan keterampilan baru menjadi tantangan nyata bagi Gen Z, termasuk pekerja di Kota Malang. Kondisi tersebut menegaskan pentingnya pengetahuan, keterampilan, dan career adaptability dalam membentuk kesejahteraan karier (career well-being). Penelitian ini bertujuan untuk menganalisis pengaruh pengetahuan dan keterampilan terhadap career well-being dengan career adaptability sebagai variabel mediasi pada karyawan Gen Z.

Penelitian menggunakan pendekatan kuantitatif dengan metode survei terhadap karyawan Gen Z. Analisis data dilakukan menggunakan Partial Least Square (PLS) SEM untuk menguji pengaruh langsung dan tidak langsung antar variabel.

Hasil penelitian menunjukkan bahwa pengetahuan dan keterampilan berpengaruh positif serta signifikan terhadap career well-being. Selain itu, career adaptability terbukti memediasi hubungan antara pengetahuan dan career well�being, serta antara keterampilan dan career well-being. Temuan ini menegaskan bahwa kompetensi individu akan lebih efektif meningkatkan kesejahteraan karier jika didukung kemampuan adaptasi dalam menghadapi dinamika dunia kerja modern.

ENGLISH:

The increasingly rapid changes in the world of work due to digitalization and globalization require today's workforce, especially Generation Z, to possess relevant competencies and strong adaptability. Mental stress, career uncertainty, and the demand for new skills pose real challenges for Gen Z, including workers in Malang City. These conditions emphasize the importance of knowledge, skills, and career adaptability in shaping career well-being. This study aims to analyze the influence of knowledge and skills on career well-being, with career adaptability as
a mediating variable in Gen Z employees.

The study used a quantitative approach with a survey method of Gen Z employees. Data analysis was conducted using Partial Least Squares (PLS) SEM to test the direct and indirect effects between variables.

The results showed that knowledge and skills had a positive and significant effect on career well-being. Furthermore, career adaptability was shown to mediate the relationship between knowledge and career well-being, as well as between skills and career well-being. These findings confirm that individual competencies will be more effective in improving career well-being if supported by the ability to adapt to the dynamics of the modern workplace.
