Abstract
ABSTRAK
Tenaga pendidik disamping sebagai agen pembelajaran dalam proses transfer ilmu pengetahuan dan nilai-nilai, juga diharapkan mampu melanjutkan tugas para nabi dalam meneguhkan eksistensi agama Islam. Untuk itu, kegiatan pengembangan kepada tenaga pendidik di lembaga pendidikan Islam seperti Madrasah Tsanawiyah Negeri Malang III mutlak dilakukan.
Dengan demikian, fokus penelitian ini adalah model manajemen pengembangan tenaga pendidik di Madrasah Tsanawiyah Negeri Malang III dengan sub fokus mencakup: (1) perencanaan pengembangan tenaga pendidik (2) pelaksanaan pengembangan tenaga pendidik (3) implikasi manajemen pengembangan tenaga pendidik di Madrasah Tsanawiyah Negeri Malang III.
Penelitian menggunakan jenis penelitian kualitatif deskriptif dengan pendekatan fenomenologis sebagai bagian dalam memenuhi tujuan penelitian tersebut . Pengumpulan data dilakukan dengan teknik wawancara mendalam, observasi partisipatif, dan dokumentasi. Teknik analisis data meliputi reduksi data, penyajian data dan penarikan kesimpulan, pengecekan keabsahan temuan dilakukan dengan cara teknik triangulasi dengan menggunakan berbagai sumber, teori dan metode; dan ketekunan pengamatan.
Hasil penelitian menunjukan bahwa: (1) Perencanaan pengembangan tenaga pendidik di Madrasah Tsanawiyah Negeri Malang III mendukung tesis John West Burnham mengenai teori kerja tim yang efektif. Ibarat ikatan molekul yang saling mengikat satu sama lain, kesadaran profesionalisme tenaga pendidik diimplementasikan dalam rencana yang kerja jelas meskipun sederhana. (2) Model pelaksanaan pengembangan tenaga pendidik di Madrasah Tsanawiyah Negeri Malang III mengacu pada teori ice block Kurt Lewin. Dalam model ini, terdapat tiga tahapan proses perencanaan pengembangan tenaga pendidik yakni: pertama, tahapan unfreezing yaitu kepala Madrasah Tsanawiyah Negeri Malang III mendorong adanya pencairan budaya lama (gagap teknologi dan minimnya penguasaan bahasa Inggris) untuk dicairkan melalui komunikasi, sosialisasi, dan pengarahan. Kedua, tahap changing yaitu membuat budaya baru yang telah dicairkan kemudian dirubah dan dibentuk menjadi pola budaya baru. Ketiga, memasukkan bentuk atau pola dari pencairan budaya baru berbasis mutu untuk dibekukan kembali (refrozen) ke dalam sistem pengembangan tenaga pendidik Madrasah Tsanawiyah Negeri Malang. (3) Implikasi manajemen pengembangan tenaga pendidik terhadap mutu pembelajaran meningkat terlihat dari segi perencanaan dan prosesnya.
ABSTRACT
Teachers is as the learning agent in the process of transferring knowledge and the values. it is also supposed to be able maintain duty of the prophets on strengthening the existence of Islam. For the matter of that, the development activity of teachers at Islamic Junior High School Malang III absolutely must be
done.
Thereby, the focus of this research is the management model of teachers development at Islamic Junior High School Malang III with sub focuses including: (1) The planning of teachers development (2) Implementation of teachers development (3) The management implication of teachers development at Islamic Junior High School Malang III.
The research uses descriptive qualitative research method with phenomenology approach as the part of accomplishing the purpose of research. The data collecting is done with deep interview technique, participative observation, and documentation. Data analysis technique includes data reduction, data representation, and conclusion, the checking of validity research finding is done with triangulation technique using a variety of sources, theories, and methods; and the diligence of observation.
The result of research shows that: (1) the planning of teachers development is arranged participative by commission session based on the need of teachers and challenge of education institution. (2) The implementation of teachers development is held when facultative learning using the same age tutor method. The conditions of conducive, harmony, enthusiasm, and high spirit from the teachers cause the implementation of teachers development activity running well although there is the difference in the case of material absorption. (3) The development management implication of teachers to the learning quality shows the improvement, especially in the planning aspect and its process. Equipment and material of learning that are made by the teachers are looked more alive, varying, communicative, and interesting. Based on proposition about the planning of teachers development, the proposition about the implementation of teachers development and the proposition about the management implication of teachers development to the learning quality as the conceptual research findings from empirical information, then the findings are developed to the model management reconstruction of teachers development at Islamic Junior High School Malang III.
