Abstract
ABSTRAK
Manajemen SDM pondok pesantren umumnya masih sangat sederhana dan belum terukur serta tersusun dengan rapi. Salah satunya disebabkan oleh SDM pesantren mayoritas berasal dari alumninya sendiri yang melahirkan jiwa kurang mampu untuk membangun kreativitas dan inovasi dalam pelaksanaan tugas.
Penelitian ini dilakukan di Pondok Pesantren Darullughah Wadda’wah Putra Bangil Pasuruan mengingat lembaga ini mewajibkan para alumninya untuk mengabdi baik di internal pesantren maupun eksternal. Penelitian ini difokuskan pada empat masalah yaitu; 1) nilai-nilai yang dikembangkan 2) langkah peren- canaan dalam MSDM berbasis nilai-nilai tersebut; 3) pelaksanaan dalam MSDM berbasis nilai-nilai yang ada; 4) upaya pengendalian dalam MSDM berbasis nilai- nilai pesantren yang dilakukan.
Penelitian ini menggunakan metode kualitatif dengan jenis studi kasus. Teknik pengumpulan datanya menggunakan teknik wawancara, observasi, dan dokumentasi. Setelah data terkumpul, dilakukan reduksi data, penyajian data, dan penarikan kesimpulan. Pengecekan keabsahan datanya menggunakan triangulasi dan perpanjangan masa penelitian.
Temuan penelitian yang diperoleh ialah; 1) nilai-nilai yang dikembangkan meliputi dua bentuk; (a) nilai identitas pesantren yang meliputi; nilai keikhlasan, ketawadhu’an, kepatuhan, keberkahan, dan kepercayaaan; (b) nilai keunggulan pesantren yang terdiri dari; nilai keingintahuan, nilai kerjasama, dan nilai sadar mutu; 2) langkah-langkah dalam Perencanaan MSDM Berbasis Nilai Pesantren untuk SDM guru terdiri dari; (a) Analisis kebutuhan pengadaan guru berbasis nilai kepercayaan pimpinan; (b) Evaluasi penetapan standar nilai dalam musyawarah bersama; (c) Penyerahan hasil berbasis nilai kepatuhan akan keputusan pimpinan, sedangkan SDM personalia berdasarkan kebijakan penuh pimpinan dan; (d) Implementasi program secara tertutup dan terbatas; 3) pelaksanaan dalam MSDM berbasis nilai pesantren yang dilakukan meliputi rekrutmen berbasis nilai kepercayaan melalui pemanfaatan alumni, seleksi berbasis nilai ketawadhu’an dalam penentuan hasil akhir, pengembangan dan pelatihan berbasis keikhlasan sebagai dasar dalam pengabdian, penilaian kinerja berbasis kepercayaan melalui perwakilan pimpinan untuk menilai, dan kompensasi berbasis keikhlasan akan jumlah yang diterima. dan; 4) upaya pengendalian dalam Manajemen SDM berbasis nilai pesantren melalui; a) tindakan korektif oleh pimpinan secara langsung dan tidak langsung berupa perwakilan/utusan; b) pengendalian diri berbasis ketawadhuan pimpinan dalam menyikapi prestasi SDM untuk tidak memberi penghargaan (pujian); c) tindak lanjut, berupa motivasi, pemanggilan langsung bagi SDM guru yang tidak aktif, dan memberhentikan SDM yang berindikasi tidak ikhlas.
ABSTRACT
Human resources management commonly still very simple and unmeasured also arrange well. One of them caused by human resources (SDM) of boarding school majority come from their own graduates that unable to build creativity and innovation in doing their job.
This research have done in Darullughah wadda’wah male Islamic boarding school which make obligation to all their graduates to serve themselves at internal or external of boarding school. This research focused on four case are; 1) The values development 2) Planning step in human resource management (MSDM) based on that value 3) Actuating in human resource management (MSDM) based on the values;
4) The effort of controlling in human resource management (MSDM) based on the actuated of boarding school values.
This research used qualitative method with study case type. The collecting data technique is Interview, observation, and documentation. After the data collected, continued by reducing data, presenting data, and conclusion. The checking of validity data used triangulation and extension of research period.
A finding research that founded are; 1) the values that expand are include two types; a) identity value of boarding school that include; sincerity value, tawadhu’, obedient, blessing, and trustworthiness; (b) supremacy value of boarding school that consist of; curiosity value, corporation value and quality awareness value.2) Steps in human resource management planning based on the boarding school value for teacher consist of; a) analysis necessity of supplying teacher based on trustworthiness leader value; b) evaluate decision standard value in meeting; c) transferring the result based on the obedience about leader decision values, while human resources (SDM) staff based on the full wisdom of leader; d) the closed program implementation and limited; 3) Actuating in human resource management (MSDM) based on boarding school values that including recruitment based on trustworthiness values through graduates usage, the selection based on humble values for making last decision, the development and training based on sincerity values as a basic in devotion, work ability assessment based on trustworthiness through delegation of leader to evaluate, and compensation based on sincerity for the value that received. and; 4) Controlling effort in human resource management based on boarding school values through; a) corrective action by leader directly and indirect by delegation; b) self-controlling based on humble leader to face the achievement of human resources (SDM) for not giving praise; c) follow up, such motivation, calling directly to human resources (SDM) that unexist, and fire the human resource that indicate insincere.
