Abstract
ABSTRAK
Nilai-nilaiorganisasiadalah salah satu komponenbudayaorganisasi yang menjadikeyakinan, motivasi, dan pedoman anggota dalambekerja untuk keberhasilan misi organisasi.Nilai-nilai organisasimempengaruhi budaya kerja, dan budaya kerja mempengaruhi efektivitas organisasi. Diperlukan pengelolaan nilai-nilai organisasi agar nilai-nilai tersebut berperandan berfungsi dalam membangun budaya kerja organisasi sesuai misi yang diinginkan. Penelitian ini ditujukan untuk menemukan: (1) core value yang dikembangkan, (2) cara pengembangan nilai-nilai organisasi sehingga terwujud dalam budaya kerja madrasah di pesantren yaitu di MTs Salafiyah Syafiiyah Tebuireng Jombang, MA Al Hikmah Purwoasri Kediri, dan MA Matholiul Anwar Simo Lamongan.
Dalam penelitian ini digunakan pendekatan kualitatif dengan rancangan studi multi kasus. Teknik pengumpulan data menggunakan wawancara mendalam, observasi partisipan, dan studi dokumentasi. Data yang terkumpul diorganisir, ditafsirkan, dan dianalisis secara berulang-ulang melalui analisis dalam kasus (within case analysis) dan analisa lintas kasus (cross case analysis). Kredibilitas data di cek dengan menggunakan prosedur trianggulasi, pengecekan anggota, dan diskusi teman sejawat, serta ketekunan pengamatan.
Pertama, hasil penelitian menunjukkan bahwabudaya organisasi madrasah di pesantren terdiri dari “Empat Lapisan Elemen Budaya”yaitu iman, asumsi, nilai, dan perilaku.Madrasah di pesantren mengembangkan nilai-nilai yang sama tetapi prioritasnya berbeda, meliputinilai ilmu pengetahuan, nilai ekonomi, nilai sosial, nilai psikis, nilai etika dan nilai estetika sementara itu nilai-nilai yang dominan adalah nilai khidmah dan nilai pendukung misi. Faktor utama nilai-nilai madrasah tersebut mampu berkembang adalah karena kesesuaian nilai dan komitmen individu.
Kedua, cara pengembangan nilai-nilai organisasi madrasah di pesantren melalui sosialisasi, internalisasi, penguatan, dan pengendalian (SIPP- Value Enculturation), dan pihak yang berperan adalah “Figur Panutan”. Meskipun sistem pengendalian berupa evaluasi dan tindak lanjut belum terencana dan terstandar dengan jelas, tetapi pengendalian sudah dilaksanakan dengan tegas. Prosespengembangan nilai-nilai madrasah di pesantren ini dipengaruhi oleh faktor eksistensi nilai, civitas madrasah, lingkungan, dan pimpinan
Ditemukan proposisi bahwa budaya kerja madrasah bisa terbangun manakala figur panutan melakukan sosialisasi, internalisasi, penguatan, dan pengendalian terhadap nilai-nilai madrasah sampai berfungsi sebagai motivasi dan pedoman kerja bagi civitas madrasah.
ABSTRACT
Organizational values are components of organizational cultures that have became belief, motivation, and guidelines of the madrasah members in working to successfully achieve the madrasah mission. The values influence the work culture that subsequently influences the effectiveness of organization. The management of the organizational values is needed in order that those values take role and function in developing the work culture in the organization. The study is intended to find out: (1) the core value developed, (2) the processes of developing organizational values so that the work culture exists in madrasah in Pesantren: MTs Salafiyah Syafiiyah Tebuireng Jombang, MA Al Hikmah Purwoasri Kediri, and MA Matholiul Anwar Simo Lamongan.
The study employs qualitative approach with multi-case study design. The data collection techniques were in-depth interview, participant observation, and documentation. The data collected were organized, interpreted, and analyzed through within case analysis and cross case analysis. Trustworthiness of the data was done through triangulation, member trustworthiness, and intent observation.
First, the research findings reveal that organizational culture at madrasah consists of four elements of cultures. They are belief, assumption, value, and behavior. The madrasah in these three pesantren develop the same values with different priority, including knowledge, economic, social, psychological, ethic, and esthetical value. In addition, the dominant values are khidmah values as well as supporting mission value. The main factor of the success is that those values are suitable and are individual commitment.
Second, the development of organizational values of madrasah at pesantren was done through socialization (sosialisasi), internalization (internalisasi), reinforcement (penguatan), and control (pengendalian) (SIPP- Value Enculturation); and those taking role are model figures (figur panutan). Even though controlling in the form of evaluation and follow-up is not well- planned and standardized yet, controlling has been implemented strictly. These processes of developing values in the madrasah are influenced by the value existence, academia members, environment, and leaders.
Then, a proposition is formulated: work culture at madrasah can be developed when model figures do socialization, internalization, reinforcement, and control towards madrasah values so that they function as motivators and working guidelines for academia members.
